Excerpt: Pre-employment assessments help teams evaluate role-related evidence before hiring, but they need clear criteria, reasonable effort, and fairness review.

A pre-employment assessment is a test, task, questionnaire, work sample, or structured evaluation used before hire to assess job-related skills, behaviours, knowledge, or abilities.

Assessments can improve signal when they mirror the job. They can also frustrate candidates or create compliance risk when they are long, irrelevant, poorly validated, or inconsistent.

## What to Distinguish

An assessment is one source of hiring evidence. A work sample asks candidates to demonstrate relevant work; an interview probes their examples and reasoning. Neither a polished score nor a vendor label establishes that a test predicts performance in your role.

## A Practical Example

**Illustrative example:** A support role uses a short scenario assessment to evaluate customer empathy, written clarity, and prioritisation. The scorecard explains what good looks like before candidates submit answers.

## What to Measure

Use explicit definitions for your reporting. The following are practical measurement choices, not universal benchmarks or claimed product results.

| Measure | Definition | Interpretation |
| --- | --- | --- |
| Completion rate | Candidates completing the assessment ÷ candidates invited × 100. | Allow the invitation window to close and distinguish withdrawals from technical failures. |
| Candidate time invested | Elapsed completion time, or candidate-reported effort where work happens offline. | Report the median and range; do not equate longer effort with better evidence. |

## How to Apply It

Choose a short task tied to work the person will do, define scoring before submissions arrive, and provide an accommodation route. Review what the assessment adds beyond the CV and interview before making it mandatory.

## Common Mistakes

- Asking for unpaid work that is too close to production work.
- Testing generic traits instead of job behaviours.
- Not offering reasonable accommodations.
- Using assessments without monitoring adverse impact.

## Where Skill Society Fits

Skill Society supports role-specific screening conversations and evidence for human review. Decide separately whether the role needs a practical, technical or professionally validated assessment; a screening conversation does not establish those capabilities.
